Організаційна прихильність академічних працівників в умовах війни: мотиваційні конфігурації у прифронтовому університеті

Авторка статті досліджує організаційну прихильність і мотивацію академічних працівників університету, який продовжує функціонувати у прифронтовому місті в умовах повномасштабної війни. Мета роботи – виявити мотиваційні конфігурації, що дозволяють зберігати людський капітал академічних інституцій в умовах тривалої загрози. Дослідження побудоване як кейс-стаді прифронтового університету; емпіричну базу становлять 22 напівструктуровані інтерв'ю з академічними та адміністративними працівниками, зібрані восени 2024 р. Концептуальна рамка поєднує екологічну модель Бронфенбреннера, модель вимог і ресурсів, теорію самодетермінації, теорію збереження ресурсів та трикомпонентну модель організаційної прихильності. Результати показали чотири взаємопов'язані мотиваційні кластери і два просторово диференційовані режими прихильності: прифронтовий та транслокальний. Зроблено висновок, що в умовах війни організаційна прихильність набуває характеру моральної економіки, а університет виконує роль інституційного якоря, здатність якого «тримати» спільноту залежить від балансу символічної легітимації, соціальної підтримки та матеріальної передбачуваності.
